بررسی نقش میانجی جهت گیری انگیزشی در ارتباط بین ابعاد شخصیت و مشاغل بدون مرز

چکیده

مدیریت مبتنی‌بر دانش بدون مرز امروزی، با تمرکز بر سازمان­های یادگیرنده و خالق، حامل پیام­های جدید و متفاوتی به مدیران و کارکنان در ادارۀ مسیر شغلی آنان است و توسعۀ شغلی می­تواند بر انگیزش و عملکرد سازمانی کارکنان اثرگذار باشد. ازاین­رو، پژوهش حاضر با هدف بررسی نقش میانجی جهت­گیری انگیزشی در ارتباط بین ابعاد شخصیت و مشاغل بدون ­مرز انجام شد. این پژوهش  به‌لحاظ هدف کاربردی، به‌لحاظ رویکرد و ماهیت پژوهش علی ـ معلولی، به‌لحاظ روش جمع‌آوری داده توصیفی ـ پیمایشی و به‌لحاظ نوع داده کَمّی بود. جامعۀ آماری پژوهش شامل تمام کارمندان دانشگاه اصفهان بود که 212 نفر به شیوۀ نمونه­گیری دردسترس جهت انجام پژوهش انتخاب شدند. ابزارهای پژوهش شامل پرسش‌نامۀ بوتون و همکاران، بریسکو و همکاران و پنج عاملی نئو بود. برای تجزیه و تحلیل داده­های پژوهش از روش تحلیل عاملی و مدل­سازی معادلات ساختاری استفاده شد. یافته­ها نشان داد که شخصیت بر مسیر شغلی بدون مرز و جهت­گیری انگیزشی تأثیر مستقیم معناداری داشت. همچنین، جهت­گیری انگیزشی بر مسیر شغلی بدون ­مرز تأثیر مستقیم معنادار و شخصیت از طریق جهت­گیری انگیزشی بر مسیر شغلی بدون مرز تأثیر غیرمستقیم معناداری نشان داد. بنابراین، ابعاد شخصیت با میانجی­گری جهت­گیری انگیزشی نقش مهمی بر مشاغل بدون مرز داشتند.

Today's knowledge-based management without borders, with a focus on learning and creative organizations, carries new and different messages to managers and employees in managing their career path, and Career development can affect employee motivation and organizational performance. Therefore, the present study aimed to investigate the mediating role of motivational orientation in the relationship between personality dimensions and borderless Careers. The present study was applied in terms of purpose, in terms of approach and nature of causal research, in terms of descriptive-survey data collection method and in terms of quantitative data type. The statistical population of the study included all employees of the University of Isfahan that 212 people were selected by available sampling method for the research. The research instruments included Button et al.'s questionnaire, Brisco et al.'s questionnaire and five neo-factors. Factor analysis and structural equation modeling were used to analyze the research data. Findings showed that personality had significant direct effect on career path without borders and motivational orientation. In addition, motivational orientation had a significant direct effect on the career path without borders and personality had a significant indirect effect on the career path without borders through motivational orientation. Thus, personality dimensions mediated motivational orientation and play an important role in borderless Careers.
